Managing Nigerian Employees

Nigerian employees are the most difficult to manage, you won’t understand this until you experience it. The reason some of us behave well abroad is that we know emotions don’t count there. If you commit even the smallest crime, you’re going to jail.

When you employ a Nigerian in your company or business, they come for two things, and becoming wealthy with your money is one of them. I have done it myself, which I shared years ago, so you cannot say I am exaggerating or making this up.

I was sent to Lagos to serve (do nwa boi). I got there and started stealing and saving my master's money from the very first week. Foolish me, little did I know that he sees and knows everything. A man who has been in business for years has seen it all, so my so called smartness was nothing but stupidity.

One day, he called me and showed me everything I had done. He said something that changed my life forever, and I will never forget it.

He said, "Ordinarily, when any of my boys steal my money, I mark them with a razor blade before sending them home to their parents, but there is something special about you, so I won't do it. Know this, however: there is no shortcut in life."

That statement has never left me since 2010. That is why I work myself to the bone every day and night to earn a living legitimately, no matter how small, while believing in better days.

Now I run a tech and finance company. There is nothing an employee can do that I won’t know, unless I choose to ignore it. “Before Abraham was, I am.”

We need to do better in this country. Even Aliko Dangote, the richest Black man in the world, recently cried out about employees eating his sugarcane at his factory. If those employees were 100, I can bet that 98 of them are Nigerians.

Life is hard for everyone, including that employer of yours who you think has it all. If he shared his struggles with you, you might end up sharing your salary with him, it is that tough.

When you close and go to sleep, he does not. He stays up thinking and calculating. And then you feel you can steal my money? I will dim your light. Don't play with my money.☹️

Nigerians are not smiling. They'll keep coming up with creative ways to steal from your business and wreck it to the ground. ⁣

Don't ever run your business on trust. Build systems as though you're working with thieves. Because indeed you'll be working with many thieves..

I’ve come to a conclusion:
No matter how much you try, Training people does not make up for Laziness, lack of willingness to grow and mediocrity.
Wrong People may change over time, but the cost is on you.

I found out this afternoon that a friend of mine and her husband recently shut down their Bed & Breakfast outlet somewhere in Lagos Mainland after almost 4 years of operations.

What happened?

The staff had been stealing nonstop from the outlet. The more they put measures in place to curb the theft, the more the thieves kept finding 'innovative' ways to keep thieving.

For instance, they insist that all guests payments must be made into company account, and they provided 3 different company accounts as optional against the other so no one would have an excuse why they received payment with an account that's not company account...

The thieves would go behind the company, receive maybe N200k for a lodging of N150k using an account that looks like a business account, and then transfer N150k to the company account. For some of such, the guests will find out later and then blacklist the outlet after complaining to management.

Then, there's the issue of breakfast where the options are limited because it wasn't such a big outlet... The thieves would prepare more than what's needed for the available guests per time, and then sell the rest to outsiders as fine-dinning breakfast.

Initially they'd discover and then sack the staff doing this. And then hire a new person or group, and then the old ones would somehow corrupt the new ones.

From kitchen staff to reception to bar to waiters, a number of them were milking the outlet dry.

Let me clarify something very important - the least salary was N170k and some of them worked in shifts.

Let me also say that I was there 2 years ago to do employee training for them, and they all confirmed they were been paid monthly salary on time each month.

Even up until the outlet was closed down, no single person was being owed salary. Yet, they ran that enterprise down to the ground because of greed and wickedness.

Now they have shut down. Sacked everybody and sold off some of the items and left the country. And over 39 people are out of job because of the greediness of some.

Listen, as an entrepreneur in Nigeria, you can do everything right and it won't still be enough.

I feel pained. Because I know the blood and sweat they put into running that place, and now it doesn't exist again.

When we talk about poor work culture, some of you think that it is us versus them. But it is not. It is rather a circle that we all belong to - if you mess up the system, we all suffer it.

Every business that shuts down is more than a failed company. It is fewer jobs, fewer opportunities, fewer taxes, fewer dreams and one more entrepreneur wondering if Nigeria is worth the fight. Building a better nation is not only the responsibility of government, it's also in how faithfully each of us handles the work that has been entrusted to us, whether we own the business or simply work there.

One wrong person on a team can do damage, but a wrong culture within a team can destroy an entire business. Teams influence people - good teams challenge bad behaviour, bad teams normalize it. As leaders, we must keep asking ourselves not just, "who am I hiring?" but also, "what kind of culture are they building when I’m not in the room?" Sometimes protecting the culture is just as important as protecting the business.

I hope we get to a point where we have more people who understand that work is not just about earning a salary but about creating value. If all we teach is "go and make money", without teaching responsibility, accountability and pride in honest work, we will continue producing adults who destroy the very opportunities they complain are scarce.
